Fences: Black People and Troy States Essay

The protagonist, Troy Maxson is a restless trash-collector and former baseball player for the Negro League. In the play, Fences, Troy’s past dictates the kind of man he is today. Leaving the oppressive rule of his father should have brought Troy a feeling of freedom, but Troy found the exact opposite. Troy found that there were no jobs or places for blacks to live so he began stealing to survive. He met a woman and got her pregnant with his first son. Lyons. The responsibility weighed on him because now he had two more mouths to feed (Wilson 1311). To take care of his family, he continued to steal which ended him jail for fifteen years and this is where he learned to play baseball. Troy Maxson was a great baseball player, at least according to his friend Bono. Although he played brilliantly for the â€Å"Negro Leagues†, by the time that blacks were allowed into the Major League Troy was too old. In Troy’s self-created illusion, he believes that he would have made it to the Major League if it were not for the color of his skin (Wilson 1292). Because he never earned the recognition or the money, which he felt he deserved, the discussion of professional sports will often send him into a tirade. In a discussion with Bono and Rose concerning Cory recruitment by a college football team, Troy states, â€Å"Jackie Robinson wasn’t nobody. I’m talking about if you could play ball then they ought to have let you play. Don’t care what color you were. † (1. 1. 78). Troy points out the blatant racism that kept him from a career in the major leagues. He was just as good, if not better, than many of the white players, and yet he did not get a shot. Troy, now fifty-three, has long retired from baseball; he makes a living for himself and his family as a garbage man, and nurses his well-earned bitterness. His life has been warped by white racism, and in turn, Troy is helpless to keep himself from warping his son’s life. Because of the racism, Troy has suffered in life and the tumultuous relationship with his father, Troy tries to control both is son’s lives. Troy has a low expectation of what black men can do with their lives, and is holding his sons back from obtaining successes that Troy could only dream about obtaining. Lyons is ambitious talented jazz musician. Lyons jazz playing appears to Troy as an unconventional and foolish occupation. In the beginning of Fences, Lyons comes to Troy to borrow ten dollars because he girlfriend Bonnie has a job working at the hospital. In Troy’s mind, Lyon is failing in his duty as a man by not taking care of his woman. Troy lectures Lyons, â€Å"I done learned my mistakes and learned to do what’s right it. You still trying to get something for nothing. Life don’t owe you nothing. You owe it to yourself. † (1. 1. 145). The quotation is an example of how Troy feels the black man will never amount to anything in the â€Å"white man’s world†. He also tries to control his son, Cory’s future because he see that he is going down the same road the Troy was on and was rejected from. Troy tells his wife Rose â€Å"The white man ain’t gonna let him get nowhere with the football. † (1. 1. 65). Through racial discrimination is still a huge problem in America during the 50s, things have gotten more equal, especially in the world of sports. Troy however is too stubborn and bitter to admit there has been some progress. Troy is now a fifty-three year old African American male who works for the sanitation department. Troy works to gain power as a man by changing his job situation. Troy goes to his boss, Mr. Rand and asks him â€Å"Why? Why you got white mens driving and the colored lifting? † (1. 1. 10). Troy sees this as oppression, though he knows that he has a job that is awarded to both white and black men, the racial line is till carefully drawn. He is determined to cross this line because he cannot handle any racial prejudices in his life. Troy continues to recount his fight with his boss to his long-time friend, Bono. Troy states, â€Å"You think only white fellows got sense enough to drive a truck. That ain’t no paper job! † (1. 1. 10). Troy feels that blacks are good enough to be drivers; he assumes that they would not be able to handle â€Å"paper† or office jobs. This is another example of how racism is so entrenched that black people are a little racist against themselves. Troy’s characters sought after this job in order to gain back some of the power in his life, even though he does not have a license to drive. He is finally able to prove to himself and the people around him that he is worthy and just as good as any other man, including white men. As a father, Troy feels obligated to provide the necessities of life, but he seems to think his duties end there. During a discussion between Cory and Troy, when Cory asked he father, â€Å"How come you never liked me? † Troy replies, â€Å"You live in my house†¦sleep your behind on my bedclothes†¦fill you belly up with my food†¦cause you my son. You my flesh and blood. Not cause I like you? Cause it’s my duty to take care you. † (1. 3. 107). It is clear the legacy of racism threatens to take another generation. However, he was unable to provide for his family alone and had to use the tragic injuries of his brother, Gabriel, a World War II veteran. Troy uses this money to pay for his house. He says, â€Å"If my brother didn’t have that metal plate in his head†¦I wouldn’t have a pot to piss in or a window to throw it out of. And I’m fifty-three years old. † (1. 2. 64). He feels weighed down by the guilt of using his brother’s destruction as a way to jumpstart his own life. He feels like the only reason he has anything is the fact that his brother life was ruined. Through he has a loving relationship with his wife Rose, he still strays and finds a woman with which he feels he can be a different man. He uses this affair as a way to escape from the responsibility of his life and the constant reminders of his shortcomings as a man. When trying to explain why he had the affair he tells Rose, â€Å"I can step out of this house and get away from the pressures and problems†¦be a different man. I ain’t got to wonder how I’m gonna pay the bills or get the roof fixed. I can just be a part of myself that I ain’t never been. † (2. 1. 98). His affairs results in a baby, and he needs Rose to help him, after his mistress, Alberta, died. Rose accepts the responsibility of raising this child, but she has cut off all emotion bonds with Troy. Rose tells him â€Å"I’ll take care of you baby for you†¦Ã¢â‚¬â„¢cause†¦ like you say†¦she’s innocent†¦and you can’t visit the sins of the father upon the child. From right now†¦this child got a mother. But you a womanless man. † (2. 3. 4). It is with this act that Troy loses more of his control and finds himself even more emasculated than before. Troy was unable to see that he did have control over one aspect of his life, yet he was too worried about proving his worth to others and to himself, that he proved his unworthiness to his own wife. Troy is a resentful victim of his life’s circumstances, a man who has become fenced in from happiness by the conviction that he was never paid what he was owed in any right: not from his father, not from his former baseball career, not from his employers, and not from his family. Troy tried to take back the power that was taken from him by demanding that his loved ones live practical, responsible lives while he has the freedom to have an affair, rebel against racist practices of his employers by protesting the limitation of black workers as lifters not drivers on the trash trucks. Troy refuses to see life in any presented to him but the way he perceives events in his own head. In a way, the overlap of these two web-sites is small. People regard Facebook as â€Å"individual† and LinkedIn as â€Å"professional†. Compare to strong interaction of Facebook, LinkedIn is not that strong. However, this weak interaction as â€Å"professional community† is where it value lies. For the user of LinkedIn, log in every day and post threats is meaningless and way far from the identity of professional, it will only imply that you are not in the working status. In other word, user stickiness makes little sense for LinkedIn. In addition, compared to Facebook, LinkedIn is a real-name, high quality user concentrated SNS. In other word, the user group is rich and high-educated middle-aged professions. This user group is known as high business value. According to the statistics from Quantcast, in the United States, the proportion of user over 35 is over 70%, the proportion of user with bachelor or above education is over 75% and the proportion of user with over $100,000 incomes is over 39%, compared to Facebook with only 32%, 53% and 32% (Chart 1). Amazon is now one of the biggest online sellers today, offering over two hundred million different products. How it works Amazon now offers all sorts of products ranging from gardening to high tech. Amazon makes possible attempt to customize the buyers experience. When on the homepage of Amazon, you will find special offers section and featured products. If you have visited Amazon before and have used the service you will have a history with products which Amazon will use to their advantage and advertise relating items on the special offers and featured products to draw your attention. Infrastructure and Technology Amazon runs on Linux. In 2005 Amazon had built databases so big they were officially the worlds largest Linux databases, with a total capacity of 7.8 Terabytes, 18.5 Terabytes and 24.7 Terabytes. The central Amazon data warehouse is made up of 28 HP servers, with four CPUs per node. Amazon became so big they processed a top-end one million shipments and twenty million inventory updates in one day. The amount of sales Amazon were doing daily meant thousands of customers where giving debit and credit details were being sent to Amazons database, this meant security was a top priority as hackers would steal, sell and use details. Amazon already encrypted card numbers during the checkout process, however they went a step further by others customers the choice to encrypt all information such as name, and their address. This covers most mobile phones and tablets, however it is also available on windows 10 operating system which most windows phones and tablets now run on. Amazon is also compatible with all internet browsers such as windows explorer, google chrome, Firefox and all the others. Tesco Tesco was founded in 1919 by a man named Jack Cohen. Tescos was originally a market stall in Londons East End. Over the years the business grew and they now operate in 12 countries around the world, which helps employ over 530,000 people. In the century leap year 2000, Tescos launched their website of Tesco.com and it has grown to serve over 500,000 customers each week (Tesco, 2015). How it works Tescos stock over one million products on their online store, which they then deliver to all over the country and other countries they operate in. Tescos use cookies to track what their customer has looked at and bought. This is then used to personalize each customers experiences a lot like how Amazon base there website on. Unlike Amazon though Tescos is mainly a grocery shop however do sell some other products. Tescos will adapt their site according to the time of year to help with demand, for example if it is Christmas season they will increase the stock for turkeys and Christmas festival treats to help meet demand. Infrastructure and Technology Tescos teamed up with Verzion not so long ago, this is to provide secure connectivity to Tescos suppliers, partners, customers and colleagues in 12 countries around the world. The infrastructure offers a solid foundation and enables Tescos to develop and roll out new and upcoming technologies and services. Just like Amazon, Tescos also use secure socket layer when it comes to customers checking out using their precious card details. They also state this during the check-out process to help reassure the customer that their information is safe. Website Analysis When first entering the site you will be placed on the homepage. From here you will see that everything is easy to see and read. The search bar is in the right upper-hand corner, which is like most sites. The main departments of Tescos are easily displayed and again like Amazon offering quick links to each department making shopping fun, easy and fast. The homepage will adapt according to the time of year it is, so for example if it is Christmas time they may have Christmas themed pictures on their website. Log in The log in and sign up process are a lot like Amazons however Tescos ask for your name, address, email address and password in order to set up an account unlike Amazon who only asked for an email address and a password. If already signed up and need to log in all that will be needed is the email that was used to create the account with as well as the password. Impact of E-commerce Tesco was around before the internet came about. Since the launch of the internet e-commerce has become a big part of it offering benefits for companies such as Amazon and eBay. Tescos developed a demand for things to go online therefore Tesco decided that they should make their products available online and implemented one in 2000. Since then, Tesco have seen a rise in sales and therefore have increased their overall profit and market share. Workload there seems to be an excessive amount in relation to the available resources. Mick states that the fitters are struggling to complete PMs and fix machine defects. Harry mentions later that the situation is worse and that they are way behind on PMs and defects. Plant patrols, which are part of the strategy, are not being performed due to time shortages. There is a possibility that the initial allocation of resources was adequate when the plant was in a healthier state but since the state of machinery has deteriorated, the maintenance staff are now overworked due to the high number of breakdowns. I believe that a collapse of the planning process is at the root of the ever increasing workload. KPIs Derek is aghast when he learns from Harry that Dougie wants to be consulted on new requirements for reporting. Derek reminds Harry and Mick that the maintenance strategy has always had a requirement for feeding back actual against planned performance. The fitters received a letter detailing job completion report requirements but instead of motivating, it seems to have riled them up. Standards/Procedures When quizzed about the cause of the compressor bearings seizure, Harry informs him that it was likely due to improper lubrication. There is either a failure of Standards or Procedures here i.e. either the lubricating standard was not correct or the lubrication procedure was not followed. The Work System Planning There has been a complete collapse in the planning process. Charlie has been instructed to concentrate on shutdown planning with no ownership being taken of the corrective maintenance activities. The planning function also includes reviewing job completion reports with the Maintenance Manager, this has also being neglected due to the focus on shutdown planning. Utilisation of Manpower There are certainly concerns with the utilisation of resources. Mick states this in no uncertain terms to Derek. There is a significant backlog of works to be completed and Mick and Harry believe that too much time is being spent on reporting and planning thus reducing tool time. Reliability Plant reliability is suffering extreme adverse effects. A failure of a critical piece of equipment has resulted in a minimum of five days downtime for the entire manufacturing operation. Reporting Reporting on equipment condition is not consistent. A fault report was filled out by Mick for the compressor in advance of its failure. However job completion reports are not being completed by all fitters. Work Completion It is clear from the scenario, that non-completion of maintenance tasks is a serious concern. Lubrication of the compressor bearings was not performed (either at all or to the right degree). Harry states also that the team are behind with their PM routines and have a serious backlog on defects. The Feedback System Root Cause Analysis Not only is root cause analysis not being performed at ACME, the maintenance supervisors are not even aware of the meaning of the concept. Harry and Mick are keen to learn about it, which instigates the Dictaphone recorded conversation. Work Order /Job Completion reports Only some of the fitters are filling in job completion reports despite it being part of the maintenance strategy. Derek is quite stunned when he learns this from Mick. To make matters worse one of the few fitters, Eddie Condon, that completes the reports is fed up as he feels that his efforts are being ignored. Plant Patrol fault reporting This is not being performed by the fitters. Because of the backlog in PM workload and fixing defects, Mick states they would have to do overtime to carry out what he refers to as detective work. Fault reporting A report on the compressor fault was completed by Mick and submitted to the planning office. However it went unnoticed by Charlie due to prioritisation of shutdown planning. Disconnect with Maintenance Strategy From the above points it is clear that there is no action being taken with the feedback that is performed at ACME. Derek states that he is too busy organising the maintenance strategy but yet he has failed to notice the breakdown in this process. The Continuous Improvement Process New Technologies Mick has been asking Derek for months to purchase the hand held condition monitoring probe. He believes that its advanced technology could provide great assistance in solving the plants equipment issues. Derek dismisses the probe as fancy stuff and requests instead that the department get back to basics. New techniques Harry reminds Derek that he was promised he could attend a training course on compressors. Harry believes that, had this advanced training been attended, ACME may not have had the compressor breakdown. However Derek reneged on his promise stating that he could not lose Harry for three weeks. Innovation There seems to be an utter lack of innovation in how maintenance is practiced at ACME. Derek appears to be disconnected from his subordinates and perhaps this is why they are stuck in a rut when it comes to changing how they do things. Corrective Action Because the feedback and feed forward loops have been severed, there are no corrections to the maintenance strategy taking place. Derek appears to be asleep at the wheel and is not aware of the challenges facing his troops. In Dereks defence, Jim Gordon has insisted that ACME embark on a time consuming World Class Maintenance Program this could be significant factor in distracting Derek from introducing the required corrective actions to the maintenance strategy. The Environmental Process Production Pressure It is clear in the scenario that production pressure has been ratcheted up. Derek has been castigated by Jim Gordon, the managing director of ACME. The plant is not running, due to equipment failure, and will not be operating for at least five more days. Such is the managing directors anger with the situation that Derek believes that his life would be in danger if a suitable weapon were present. When Derek, Mick and Harry are discussing the root cause of the compressor bearings failure, it comes up that operations have been hammering the plant due to a big order from Korea. Derek confirms that the plant has been running fifteen percent above nameplate capacity. He also feels that it may have been a factor in the compressor breakdown. His concerns were mentioned in a management strategy meeting but he was told to find a way to work around operation requirements. Shortage of Resources Harry states to Derek that the maintenance department is probably understaffed. Mick feels that they are not using the fitters in the best way. As stated earlier, ACME either does not have enough maintenance staff or how they are using them has caused the current situation of excessive work backlog to develop. There could well be a combination of shortage of resources and not optimum utilisation of the resources they have. The Strategic Process Workload Reason for high priority There are mentions throughout the scenario of the mismatch between the work that requires completion and the resources available to action it. Specific adverse effect A build up in the backlog of PMs and correction of defects. Responsible person Derek Piper. As maintenance manager, he must own the strategy and ensure that it is fit for purpose. The Work System Planning Reason for high priority I believe poor or non-existent planning is at the root of the work systems issues and it has created knock-on effects in manpower utilisation, work completion and ultimately poor machine reliability. Specific adverse effect Compressor failed because the planner was not focussed on operations and completely missed the fault report prior to its failure. Responsible person Derek Piper. Although it is Charlies role, Derek has instructed him to shift his focus to shutdown activities. The Feedback System Plant Patrol Fault Reporting Reason for high priority It is imperative that potential equipment failures are reported to the planning office. Specific adverse effect Impending failures were not recorded for processing by the planner. Responsible person Harry Warner and Mick Brice. They only informed the maintenance manager that the fitters were not performing this activity after the compressor had failed. The Continuous Improvement Process Corrective Action Reason for high priority Corrective actions are required to align the maintenance strategy with the changing availability/reliability requirements of the plant. Specific adverse effect The maintenance strategy has stagnated and is not fit for purpose in the operating environment that ACME has moved to. Responsible person Derek Piper. He could plead some defence here based on the directive from Jim Gordon to pursue the World Class Maintenance Program which is consuming his time. But ultimately he must be held accountable as maintenance manager. The Environmental Process Production Pressure Reason for high priority ACME is running the plant twenty four seven and fifteen per cent above nameplate capacity. Specific adverse effect Operations are not releasing the equipment for necessary maintenance. Responsible person Jim Gordon. For the managing director to not listen to the concerns of the maintenance manager regarding the sweating of the plant is inexcusable. Of particular note is Jims instruction to Derek to simply stop moaning. The Strategic Process Workload Recommended change The strategy needs to be reviewed by the maintenance manager in terms of dealing with current and medium term workload. An assessment on this workload will help decide the required resources to complete it. ACME may have to consider hiring temporary or sub-contracted maintenance resources to clear the backlog. There is also a minimum of five days immediately available for opportunity maintenance due to the compressor failure bringing the plant down, ACME should endeavour to capitalise on this and add a silver lining to the cloud that hangs over operations. Estimated cost High. Especially if ACME hires additional maintenance staff to clear the backlog. Feasibility Medium. There will be some difficulty in planning terms to coordinate self-delivered and outsourced resources. The Work System Planning Recommended change Hire a specialist temporary resource to support Charlie in the planning department. This will allow corrective and shutdown work to be planned concurrently. As part of this change, the weekly job completion reports review meetings will have to be immediately reinstated. In the longer term, a review will have to be undertaken on the level of planning detail for minor works as Harry states that it is excessive. Estimated cost Medium. If the shutdown is less than two weeks duration, recruitment costs should not exceed  £10k. Feasibility Medium. The maintenance manager will need to make a case to senior management that justifies this course of action and associated cost. If this option proves to be a success, it can be built into the strategy for future shutdowns. The Feedback System Plant Patrol Fault Reporting Recommended change Plant patrol fault reporting must resume. ACME may have to wait until the maintenance backlog is cleared before re-implementation. One option would be to resume it at a reduced frequency e.g. if its currently a daily activity, move it to a weekly activity in the medium term. Estimated cost Low. No additional expense should be incurred. Feasibility High. The Continuous Improvement Process Corrective Action Recommended change The maintenance manager has to be receptive to both feedback and feed forward information. He must use these inputs to align the strategy with the needs of the company. Estimated cost Low. It is part of the maintenance managers job. Feasibility High. The Environmental Process Production Pressure Recommended change All stakeholders including the managing director, operations manager and the Chairman need to work with the maintenance manager in creating a medium to long term maintenance strategy. This will help facilitate achieving the required production targets. Estimated cost High. Equipment investment and additional maintenance staff recruitment is highly likely in order to increase and maintain the nameplate capacity of the plant. Feasibility Medium. If Jim Gordon is serious about keeping the plant running at all costs, then the investment funds should be made available. The compressor failure and resultant plant downtime seems like an accident that was waiting to happen. When we analyse the circumstances surrounding the event, its clear that the maintenance system had failed. Through all of this, Derek Piper was lost at sea and to clash metaphors had his head buried in the sand. As a consequence, the planning process collapsed, feedback was not acted on and the maintenance strategy became unfit for purpose. He can claim that external pressure from the managing director, with the demand of increased plant output and reduced windows for PM activities, caused the system to fail. Although there may be some validity in this claim, I believe that every manager has two high level challenges: the first is to lead subordinates, the second being to manage the expectations of superiors. Times will come when a manager has to push back and stand up to unreasonable demands of company bosses. If a manager does not display this inner strength and backbone, he will likely be trampled on at some stage. Its clear at ACME that Jim Gordon had subdued Derek Piper and I believe Derek would not have had the strength to resist when the decision was made to sweat the plant and run it above nameplate capacity. If I was to apply a percentage weighting of blame for the situation that ACME finds itself in, it would be 65/25/10 for the maintenance manager, managing director and maintenance supervisors respectively. Its interesting that the question states if you were appointed maintenance manager as I believe the only option that will rescue the situation is the replacement of Derek Piper in his role. A rebuilding process is required in the ACME maintenance department. This should start from the top down with a new manager. Derek is in the unenviable position that football mangers often find themselves in, he has lost the confidence of both senior management and the dressing room the dressing room equivalent being the shop floor fitters. He now very much remains an isolated figure at ACME. A carefully chosen new appointee to the role of maintenance manager would bring a fresh impetus. The candidate should come from outside the company as such a person would not carry any baggage from the current ACME situation. In the Recommendations section of this paper, I have deliberately avoided mentioning Derek Piper by name and referred to the role of maintenance manager instead. This is because I do no t see him as part of the solution. He may be required to get the compressor repaired and the plant back running but once this is achieved, his removal and succession should be planned. If I was appointed maintenance manager, I would look to introducing a new style of leadership to the maintenance department. My approach would be to lead from the front, engage with the fitters and regularly visit their turf to get a feel for their daily challenges. A strong focus would have to be applied to resuming the effectiveness and efficiency of the planning function. Feedback and feed forward lines would have to be reconnected and the maintenance strategy would require improvement action when necessary. Strength of character and assertiveness would be required to deal with Jim Gordon in order to explain to him both the limits of production equipment and the necessity for appropriate maintenance. As maintenance manager, I would also have to ready myself for battle in securing investment for new equipment and possible recruitment of additional maintenance staff. Immediate consideration needs to be given to introducing redundancy for critical equipment. If there was a spare compressor to switch over to, the plant would have kept running. If the expense of a standby compressor is not approved, contingency needs to be made can we roll in a temporary machine and connect it in the event of a breakdown? The challenge here is to convince ACME senior management of the benefits of investment and consequences of not spending i.e. a repeat of the last major equipment failure. I know its very easy to state these high level objectives and will be much harder to drive them through to implementation but the job can only be tackled with the confident belief in success. ACME seems to be in a good place regarding sales orders, all that is needed now is a companywide belief in the importance of a sustainable maintenance system.

The Role Of Zeus in Homer's Iliad In the era of Homer, divine intervention was thought to be typical, and one of his foremost works, The Iliad, reflects this. Nearly all of the Greek gods are involved in the outcome of the Trojan War, which happens to be the background story of this epic poem. The gods are used by Homer to add twists on an otherwise standard plot of war. I shall concentrate on Zeus, however, and reflect on his actions and their outcomes on the Trojan War, and more importantly, the story of The Iliad. Zeus, very untypical of a Greek god in his lack of involvem7ent in the Trojan War for selfish reasons, was portrayed as the father figure, being impartial and fair to both sides of the war. He remains this way to serve as a check for each god's involvement in the war. Without his presence at the head of the inner circle of Olympus, it is likely that the activity of the Trojan War would become chaotic, possibly even becoming a playground of war for the gods. With Zeus's majestic power, above all of the other gods combined, along with his experience, he is quite befitting to his role in the storyline of The Iliad. The Iliad was thought to be written by a Greek minstrel named Homer. The Iliad was the first of the major epics credited to him, the second being The Odyssey. Discussion about Homer among scholars inevitably leads to controversy on nearly every conceivable issue, ranging from his birthplace to his actual composition of either of these epics. Because of our lack of reliable information, we have but a small fragment of knowledge agreed on by scholars about the writer of the first great piece of literature of Western civilization. Homer in ancient Greece was conceived as a "blind, old man, singing or reciting his own compositions" (History of Horticulture), and at least seven ancient Greek cities claimed to be his birthplace. His work has been questioned as to two separate ways: if one minstrel, possibly named Homer, composed these works alone, and if so, if this minstrel wrote both of these epics. Change Initiative George Tautz Grand Canyon University Organizational Development & Change MGT 623 Dr. Kensler March 17, 2010 Change Initiative Organizational change is a necessary outcome when considering various scenarios contributing to the resulting vision. Perplexing as it may seem, change initiatives don’t always result in positive outcomes. In fact, many never succeed. As a change agent, one should always have formulated a vision of what change will â€Å"look† like for the organization. One would be hard pressed to paint a landscape without having a vision of what the landscape should resemble. Yet, resistance to change usually becomes a significant factor contributing to an initiative’s failure. It is likely an implicit expectation to prepare for the advent of resistance and it consequences. A change agent’s tool box should contain a number of strategies which will support the process of change. Defining and re-defining the end result as well as the change process itself is a useful exercise in that clarity eventually overcomes obscure, poorly orchestrated attempts at invoking change. This paper will propose a change initiative designed for LC- an organization referenced previously in part I of a continuing anthology of LC’s attempts at facing change. Resistance to change will be examined within the context of how certain attributes of any successful change process operate to support or derail attempts at managing a successful change initiative. Managing change requires a vision which supports a renewal process (Moran & Brightman, 2001). Change doesn’t (or shouldn’t) occur for the sake of change. The stress which change places upon an organization isn’t likely to justify the price in terms of its effect on the people which make up the organization. Rather, change should be gauged in terms of its resultant ability to adapt to the needs of the organization’s external and internal customers (Burke, 2002). This should serve as the premise for any organizational change initiative. It is, therefore, the basis for any vision attributable to recognizing that the needs of an organization’s constituents is not being served or met. In practice, such a realization not only forms the basis for a vision of change, but also incites and solicits aberrant behavioral reactions by employees who are responsible for its implementation. Research and anecdotal examples support the fact that an initiative’s success or failure ultimately relies upon whether or not employees get in back of an initiative or stand in its way (Scheck & Kinicki, 2000). As mentioned, employee resistance is an integral component of a scenario for failure if not managed appropriately. Rampant cynicism portends what could ultimately become an abbreviated attempt at change. Symptomatic responses to resistance include withdrawal as well as decrements in performance criteria (Weeks, Roberts, Chonko, & Jones, 2004). Resistance does not necessarily have to be exclusively negative. However, it needs to be planned for and managed upon presentation. Whatever change is envisioned for LC, there must also be a strategy for harnessing employee reactions of uncertainty and control loss. In the case of LC, the precise vision of what the final outcome of change should be must be tempered by alternative strategies necessary to address resistance. In LC’s case, the vision is to become a more responsive organization able to adapt faster to environmental changes. A change in priorities coupled with an extinction of misdirected goals and objectives will require LC to utilize the coalition of support described previously in tandem with the overall goal of reviving the organization’s viability. Trusting management is an important component to the change process. If change is not managed well, employees will inevitably mistrust management. This leads to anger as well as cognitive resistance which is questioning the very need for change in the first place. Interestingly enough, too much poor quality information results in an overall exacerbation of resistance linked symptomology (Allen, Jimmieson, Bordia, & Irmer, 2007). The perceived quality of information offered greater chances for a successful initiative. This is more or less intuitive. So then, what is the best way to provide good quality information? Fortunately for LC, the mechanism is already in place. The coalition set up for LC will serve an instrumental role in developing, analyzing, and disseminating information to the rank and file employees at LC. However, it should be pointed out that the initial selection of coalition team members may prove to be one of the most important aspects of the change initiative. Poorly selected, unqualified or otherwise circumspect individuals who â€Å"leech† their way onto a planning and implementation team such as this one, tend to force more attention onto their own needs rather than on the needs of the organization. A further refinement is in order, however. What must be understood is the observation that employees tend to react differently to quality information based on its source. The reason for this apparent discordant phenomenon has to do with employees perceiving communications emanating from senior management as one way- not two way. One way communication channels do not allow the employee to ask questions. Two way channels offer two way communication. Therefore, the most ideal make up of the coalition team should be senior management as well as supervisors. Proceeding further, it should also be understood that the overall make up of the coalition should consist of experts contributing information appropriate to their expertise. Certainly, a coalition of change agents in a hospital setting, for example, would not do well if we included the landscaping staff whose contribution would be marginal at best to a positive outcome relating to decreasing mortality rates within the institution. In conclusion, trust in management is one of the most important contributing factors when considering the likelihood of resistance to change. To enhance trust, management should form a coalition of experts as well as line supervisors for the purpose of putting forth accurate information. The strategic initiative for LC is to promote a change in how the organization conducts its business. Sweeping changes are proposed which will resonate within all areas of the organization. Immunity from inclusion is unlikely even for the most obscure, entrenched employee. Change will re-define how LC presents its service delivery model to both internal and external clients. In order to garner support for change, LC must communicate to the employees what is being done and why. The company must offer an opportunity for a two way dialogue in order to circumvent employee cynicism. There are specific well orchestrated reasons for selecting the various team members. For example, all the major operations divisions should be represented since whatever is implemented will have far reaching effects on every division of the organization. The change initiative will determine how each division is accountable to the overall mission of the organization.
